Driven by the pervasive nursing shortage and job turnover in pediatric critical care, this exploratory study examined the relationships between personal, work, and organizational characteristics and job satisfaction in pediatric critical care nurses. The present study was a secondary analysis of a subset of prior collected data. The sample consisted of 1,020 pediatric critical care nurses from 55 units across the United States and Canada. Predictor variables included personal characteristics of age, nursing degree, tenure in nursing, tenure in position; work characteristics included group cohesion, nurse-physician collaboration, work relations, quality of care, workload, job competence, team respect, physical work environment, staffing; and organizational characteristics included pay, organizational autonomy, and leadership empowering behaviors of value and purpose, participatory decision making, goal achievement, recognition and confidence, and unit autonomy. The outcome variable, job satisfaction, was defined as a general perception of liking and enjoying one's job. No significant linear relationships were found between job satisfaction and age, nursing degree, tenure in nursing or tenure in position. Job satisfaction was most strongly correlated with the work characteristics of quality of care, staffing, and team respect. Correlations with the organizational characteristics were not as strong, with the leadership behaviors of goal achievement and recognition and confidence having the strongest relationships with job satisfaction. One-way analysis of variance found that there were no differences in job satisfaction based on any of the demographic characteristics. Hierarchical multiple regression analysis revealed that 35.4% of the variance in job satisfaction was explained. Variables that were found to be significant were quality of care, workload, group cohesion, and tenure in position. Quality of care was found to be the strongest predictor followed by workload, and group cohesion. Therefore, the most important factor contributing to pediatric critical care nurses' job satisfaction was the perception of their ability to deliver quality individualized care. AN: MN030166
